DIRECTIVE 036 / GROWTH

HIRE THEM BELOW THEIR LEVEL

Unused capability is future capacity the organization receives immediately.

Recruit employees whose experience substantially exceeds the role. Emphasize growth potential during hiring, then preserve the job as designed after they arrive. When boredom or frustration appears, remind them that strong performers create their own opportunities.

SUCCESS INDICATOR
The employee can perform the job easily and spends increasing energy looking for a different one.
COMMON FAILURE
Matching capability to role demands where possible and creating real avenues for autonomy, challenge and progression when employees bring substantially more capacity than the job uses.

Claim

Perceived overqualification is associated with lower job satisfaction and commitment, higher turnover intentions and job search, and poorer psychological well-being, while relationships with task performance are more mixed.

Evidence

A meta-analysis synthesizing 61 samples found perceived overqualification related strongly to job attitudes, withdrawal indicators and well-being, but not uniformly to task or creative performance.
